A CNML study plan, sized to the exam
Facts checked against aonl.org and psionlinestore.com · Last checked Nov 6, 2026 · Not affiliated with ANCC, ANA, AONL, NLN or AACN.
Half of the scored questions come from two domains, communication and leadership, so a CNML study plan should spend about half its hours there. The rest splits across business, the health care environment and professionalism, in the proportions the outline sets.

What the handbook tells you to study
The handbook's advice is short (p. 8): start from the content outline, flag the tasks that are not part of your normal week, and put your hours there. It adds that every question is job-related and tests application and analysis, not recall of isolated facts. It also warns that no single reference is the source of the questions.
For a working manager that means the outline's task list is the syllabus. Read it once with a highlighter; you may find whole subdomains you never touch, such as governance or contract management.

Where the scored questions come from
Scored questions per domain on the current outline:
I.
Communication and Relationship Building
Relationship management, effective communication and influencing behaviors: conflict modes (Thomas-Kilmann), principled negotiation and BATNA, crucial conversations, coaching, transparent sharing of unit results with staff.
Communication questions (17)II.
Health Care Environment and Clinical Principles
Nursing practice and care delivery, economics and policy, regulation, EBP, patient safety and quality, at unit level.
Health care environment questionsIII.
Leadership
Systems and complex adaptive thinking, change management (Kotter, Lewin), diversity, equity, belonging and inclusion, decision making and delegation (the delegator keeps accountability), transformation and diffusion of innovation.
Leadership questions (17)IV.
Professionalism
Professional and organizational accountability, health equity and social determinants of health on the unit, governance.
Professionalism questions (14)V.
Business Skills and Principles
Financial management, strategic management and human resource management from the unit manager’s seat: census math (ADC, occupancy), business plans with quantified objectives, Gantt vs PERT vs critical path, contracts.
Business questions (15)Six weeks, weighted by domain
A plan for about five hours a week. Move the weeks around; keep the proportions.
- Week 1: find the gaps. Do the practice test without preparing, tally wrong answers per domain, then read the outline beside that tally.
- Week 2, communication (25%). Conflict modes, negotiation, coaching and how you report unit results to staff.
- Week 3, leadership (25%). Change models step by step, delegation, decisions with incomplete data, then the leadership styles behind the scenarios.
- Week 4, business (18%). Census arithmetic by hand, project charts, business plans, the hiring cycle.
- Week 5, health care environment and professionalism (18% and 14%). Regulation, safety science and EBP at unit level; accountability, equity and governance.
- Week 6: second pass. Redo the practice test, then spend the last hours only on domains whose score did not move.
What the handbook's sample questions reveal
The handbook closes with five sample questions and their key (p. 24). Together they show the item style better than any prep book:
- One of the five is arithmetic from a table that carries more columns than you need. Expect a calculator item or two, and practice ignoring data the question does not ask about.
- One rewards sharing unit results with staff often over announcing, waiting or keeping results among managers; another rewards measurable objectives in a business plan over surveying staff or consulting faculty.
- One is vocabulary about organizational models, and one about a project-planning chart: definitions still matter when they are tools a manager uses.
The business and governance answers are worked through on business skills and leadership.
AONL's review course and reading list
- Practice exam: PSI, which develops and scores the exam, sells a 100-question practice exam with explanations, 90-day access and one attempt; the member price is on cost. Save it for week 5 or 6.
- CNML Essentials review course: virtual cohort sessions and on-demand modules that walk through the five domains with group discussion; the course page says it is optional and not an eligibility requirement (AONL).
- Reading list: AONL's certification prep references, dated July 2023, serve the manager and the executive exam alike. For a manager, the core is a leadership text (Yoder-Wise, Leading and Managing in Nursing, or Huston, Leadership Roles and Management Functions in Nursing), Finkler and McHugh's Budgeting Concepts for Nurse Managers, Crucial Conversations and Getting to Yes.
- One correction to the list: it still names the 2015 ANA Code. The current Code is the 2025 edition with ten provisions, covered on NE-BC ethics and regulation.
Prep that predates the 2023 outline
Skip or discount material that describes four practice areas (financial, human resources, performance improvement, strategic), calls the certifier AONE, or says 70 to pass. A 175-question, 3.5-hour format is AONL's executive exam, not this one.

CNML preparation, quick answers
Do I need AONL's review course to pass?
No. AONL calls it optional, and the handbook lists no required prep. A common route is a leadership textbook, the practice exam and your own unit as the case study.
If I buy one book, which one?
A nursing leadership and management text from AONL's list (Yoder-Wise or Huston) covers most of the outline. Add Finkler and McHugh if budgets are your weak spot.
How long should I study?
AONL sets no number. Six weeks at about five hours a week fits a working manager; stretch the weeks for your two weakest domains.
